Escalating turnover intentions and the deleterious effects of demotivation underscore the urgency of understanding translators’ work motivation. While unpaid translation is primarily driven by task enjoyment and value identification, professional translation involves a complex mix of heuristic, purposive, and financial incentives. Drawing on the Job Demands-Resources Theory, this mixed-methods study aims to identify the personal and environmental determinants of work motivation among Chinese translators. An initial phase of semi-structured interviews with 46 participants informed the development of a translator-tailored Job Characteristics Scale, which was subsequently administered to 399 survey respondents. The collected data were analyzed using partial least squares structural equation modelling to examine the interplay between demands and resources. Quantitative results indicate that development opportunities and remuneration satisfaction directly promote motivation, whereas task difficulty and excessive workload contribute to amotivation. Moreover, the findings support the importance of developing psychological competence, particularly Core Self-Evaluations, in sustaining motivation and enhancing resilience.
